Si ces deux thèmes de campagne de l’humanisme au travail visent à remettre l’homme au centre pour une performance plus « durable », les leviers à actionner sont assez différents.

Au delà des obligations légales de prévention des RPS, de nombreuses entreprises orientent leur politique soit vers la « qualité de vie », soit vers le « bien-être » au travail. Est-ce le même but avec un habillage marketing différent, leurs différences les rendent-elles incompatibles, ou, au contraire, ces approches sont-elles complémentaires ?

Les idées de « qualité de vie » et de « bien-être » au travail sont perçues différemment en France, en Europe et dans le monde anglo-saxon. Selon la culture plus ou moins internationale de chaque entreprise, de la petite entreprise française locale, au grand groupe mondial, ces notions seront ainsi comprises et déclinées très différemment.

Historiquement en France, la qualité de vie au travail est une extension de la notion « de conditions de travail », avec une connotation plutôt « risques professionnels » et prévention. « Ce n’est que récemment que le terme qualité de vie au travail émerge dans des accords d’entreprises puis dans l’accord national interprofessionnel de juin 2013 »[1] : « Les conditions dans lesquelles les salariés exercent leur travail, leur capacité à s’exprimer et à agir sur le contenu de celui-ci déterminent la perception de la qualité de vie au travail qui en résulte ».

La qualité de vie au travail peut aussi être positionnée comme une démarche positive de prévention du stress et des RPS. Pour un de mes clients, dont le siège est à l’étranger, il n’est même pas envisageable pour le patron de site, de parler à sa direction de « prévention des RPS » ou de l’action qu’il mène avec son CHSCT en la matière ! « Je crains de faire peur aux investisseurs me confiera-t-il ». En effet, pour être mieux compris du siège en Allemagne et de ses actionnaires Américains, mieux vaudrait parler d’approches plus positives et managériales, comme la qualité de vie au travail, pouvant impacter plus clairement les résultats.

A la différence de la France, l’approche européenne se centre davantage sur la dimension collective, par le partage des décisions ou la participation qui entraineront plus de motivation et d’engagement.

Enfin, le monde anglo-saxon inscrit la qualité de vie au travail dans une perspective davantage individuelle, associée au bien-être. Elle intègre aussi, mais de manière moins forte, les dimensions organisationnelles du poste de travail et de la santé physique au travail (cf. démarche « cool site » ou cool work »). D’une manière générale, j’ai pu constater dans mes interventions que les approches « well being », véhiculées en France par les entreprises internationales à culture anglo-saxonne se décalent clairement de l’amélioration des conditions de travail, pour se centrer sur l’individu et son bien-être.

Améliorer la qualité de vie au travail nécessite pour l’entreprise un investissement plus conséquent, avec une remise en cause organisationnelle et managériale, plus complexe à mettre en œuvre.

S’il n’existe pas de définition consensuelle de la qualité de vie au travail, ses grands leviers sont bien identifiés. Ils touchent de nombreux domaines : les conditions de travail, le management (plus ou moins responsabilisant…), le sens donné au travail, la communication, la qualité des relations et le climat social, les possibilités de développement professionnel et personnel, différents critères objectifs, comme les indicateurs : démographiques, d’absentéisme, de santé, de sécurité (nombre d’accidents) ou de conditions de travail…

Qualité de vie et bien-être des perceptions ?

Mais, paradoxalement, si les entreprises cherchent des facteurs objectifs de mesure, la qualité de vie au travail, comme le « bien-être » résultent en fait tous deux d’une perception, donc par essence subjective ! Ainsi lira-t-on dans l’Accord National Interprofessionnel lui-même que « la Qualité de Vie peut se concevoir comme un sentiment de bien-être… » [2]. Il s’agit donc pour le « bien-être », comme la « qualité de vie » d’un sentiment, état psychique lié directement à notre équilibre émotionnel et à la gestion de nos frustrations.

A titre d’illustration, dans cette grande entreprise française que j’accompagne, les grands changements en cours génèrent beaucoup de mal être et d’état d’âmes, souvent bien sombres. Au même moment, avec des conditions de travail identiques, j’échange avec de nouveaux arrivants : « ils ne se rendent pas compte les anciens, ils se plaignent sans arrêt… « moi je viens d’un petite entreprise qui a fermé, ici c’est un vrai paradis » … Autre exemple, dans cet établissement de soin en crise, le personnel de l’hébergement se plaint des nouveaux horaires. Mais dans l’audit des RPS, les avis divergent. Pour Paul, « ce n’est plus comme avant », il termine parfois « après l’heure, c’est inadmissible !». Pour Luc, qui arrive de la restauration privée : « j’ai retrouvé une vie ici… Ce n’est pas grave si je dois terminer parfois plus tard »… « Avant je n’avais plus de vie de famille,… ce n’était pas 18h le départ, mais 23h » … « Ici c’est le bonheur, j’y suis vraiment bien et j’adore en plus les patients, ils sont moins pénibles… que les clients d’un restaurant … ». Nous le savons tous, c’est une banalité parfois oubliée, tout est question de cadre de référence, de comparaison avec le passé et aussi avec les autres …

Mais Paul ne souffre-t-il pas vraiment ? La souffrance comme le stress peuvent-ils être jugés ? Nous savons aussi qu’il n’y pas de « comédie » avec nos frustrations. Elles sont là, parfois apparemment sans « raison », et peuvent beaucoup nous faire souffrir.

Le bien-être comme le mal-être sont donc aussi « subjectifs ». Ce sont des perceptions, et l’entreprise oublie par contre que l’on ne peut donc pas les mesurer uniquement avec des facteurs objectifs. Notre impuissance parfois à développer le bien-être est un peu comme dans cette célèbre allégorie, de l’homme qui cherche ses clés des heures inlassablement sous le lampadaire sans les trouver, car c’est le seul endroit éclairé ! Et si les clés du bien-être et la lumière étaient ailleurs, pour l’entreprise comme pour nous, loin de la pénombre de notre rationalité. Et s’il s’agissait aussi de monter en conscience, dans l’intelligence de nos émotions et de nos frustrations pour retrouver notre bien-être?
